Why software employees leave and how to understand why
Engineers and product staff leave for many reasons beyond salary. How to run an exit conversation in a software company, read the pattern and act on it.
6 min readRead articleAn implementation partner sets up and extends a CRM platform for client companies. Here is how to manage certified consultants, developers and admins when billable hours, vendor releases and client expectations pull in different ways.

Not sure what you need? Tell us about your business in six short steps and we will come to the first meeting prepared.
Share your requirementsA Salesforce or CRM implementation partner is a consulting firm that configures a vendor's platform for clients, builds custom features, connects it to other systems and provides managed support. The firm's value rests on certified consultants, developers, administrators and architects. Billing is by time, so utilisation matters and bench time is costly. The platform vendor releases updates several times a year, and staff must learn them quickly. Certificates are visible and portable, so staff are easy to poach. Projects depend on the client's own team to supply decisions and testers, who are often slow, leaving consultants waiting yet blamed for delay. Partner status with the vendor depends on certified headcount. See also HR for IT and software.
These are the places the people side of this kind of business tends to give way. The rest of this page works through them.
HR here has to work for each of these groups, not only the office. The set-up below is written with all of them in mind.
GullyHR runs talent acquisition for permanent roles in salesforce and CRM implementation partners. For each role we agree the job description with you, find and screen candidates against it, and support the offer through to joining. Tell us the role and the number of people, and we start there.
We recruit permanent employees. We do not supply contract or temporary staff.
Every business interviews, but few have a written process that works the same way for every role and every interviewer. GullyHR designs yours, from the role brief to the offer, trains your managers to run it, and can run it for you on the roles you hand us.
We agree what the role must deliver, the must-have and nice-to-have skills, and how each will be scored.
Screening call, assessment, interview rounds and decision points, sized to the role and the number of people you hire.
Structured questions for each role family and a rating guide, so two interviewers judge the same answer the same way.
A short briefing for your managers on what to ask, what to avoid and how to give a clear yes or no.
Who approves, how the offer is made, and how candidates are kept informed from first call to joining.
Staff are pushed to bill hours, leaving little time for learning, documentation or recovery.
A newly certified consultant gets offers within weeks, and the firm pays for training that benefits another employer.
Each release changes features, and nobody is given time to study them.
Clients are slow on decisions and testing, but consultants carry the late project.
Between projects, staff wait to be placed and worry about their value.
A few architects review every proposal and design, and they have no room to grow juniors.
Support staff are seen as less skilled, though the work needs the same knowledge.
The vendor's rules on certified staff push the firm to hire or certify in a hurry.

Set them to leave room for learning, documentation and rest. Overly high targets reduce quality and drive exits. Review them against project outcomes, not only hours billed.
Offer a career path, fair pay, interesting projects and manageable load. Service terms can help, but they should be reasonable and checked by a qualified professional.
Plan it. Use gaps for certification, internal tools and documentation, and tell staff what is expected. Silent waiting damages trust.
Put client responsibilities in the project plan, record delays when they occur and discuss them early. Make clear to staff that they will not be blamed for client-side holdups.
Give them time to mentor, rotate review duties and promote juniors into design roles stepwise. A bottleneck at the top limits the firm.
We would ask about utilisation targets, certification terms, release learning and bench use. A sensible first project is a balanced utilisation approach with a career ladder. Scope goes into writing before you decide.
