Many are engineering or science graduates, BCA/MCA holders, or career switchers from support. Some begin as manual testers and learn automation. At hiring, give a small product to test, check how they write a defect, curiosity, and patience for repeated checks.
Skills ladder
Stage 1
New joiner
- Runs written test cases and reports defects
- Writes clear steps to reproduce
- Retests fixes
Stage 2
Independent
- Designs test cases from requirements
- Handles regression and release testing
- Writes simple automation scripts
Stage 3
Senior or lead
- Plans test strategy for a release
- Builds or maintains automation suites
- Coaches new testers and guides tooling
Training path
First weeks
- 1
Product and test environment
The test lead explains the product, users and test environments. The joiner explores the product and writes a short summary of risky areas which the lead reviews.
- 2
Defect writing
Teach the defect template: steps, expected and actual results, evidence, severity. The lead reviews each defect and returns poor ones for improvement.
- 3
Executing test cases
The joiner runs existing test cases with a senior watching and compares findings. Missed issues are discussed.
First year
- 1
Test design
Teach turning requirements into test cases, covering edge cases and negative checks. The test lead reviews designs against what escaped in earlier releases.
- 2
Regression and release routine
Teach the regression suite, smoke tests and release sign-off. The tester participates in a release and the lead reviews notes.
- 3
Automation basics
Teach a scripting tool and framework. The tester automates a few stable cases under review.
Towards senior
- 1
Risk-based test planning
The senior tester prepares a test plan for a release with risks and coverage. The lead challenges the plan.
- 2
Maintaining automation
Teach keeping scripts reliable, reviewing flaky tests and reports. The tester's suite health is tracked.
- 3
Coaching others
The senior tester reviews juniors' test cases and defects and gives feedback. The lead checks improvement.
Performance review
A fortnightly 1-to-1 with the test lead, a short review after each release and a written half-yearly review using defect and escape data.
What to measure
| Measure | How it is seen |
|---|---|
| Defect quality | Reproducibility, clarity and severity accuracy of logged defects |
| Coverage of risk areas | Test plan and escaped defect review |
| Escaped defects | Defects found by users after release, read with causes |
| Automation contribution | Stable scripts and maintenance |
| Release discipline | Checklist and sign-off records |
| Communication with developers | Feedback from developers and product owners |
Evidence to bring
- Defect tracker extracts
- Test plans and cases
- Escaped defect list
- Automation reports
- Release checklists
Questions to ask in the review
- Which defects did you find that mattered most?
- What escaped and why?
- Where did your test cases miss a scenario?
- How do developers react to your defects?
- Which areas are risky now?
- What automation would save most time?
- What do you want to learn next?
Pitfalls
- Counting defects as the only measure
- Treating testing as the last step before release
- No training in defect writing
- Letting automation rot without ownership
