Who usually fills this role

Mostly school or college leavers and migrants new to the city, often first-time formal workers. Some come from kirana shops or other dark stores. At hiring, test reading product names on a screen, memory for shelf locations, ability to walk briskly, and carefulness with eggs and bread.

Skills ladder

Stage 1

New joiner

  • Follows the handheld to the right shelf and scans items
  • Picks the right pack size and checks expiry
  • Keeps totes free of damaged goods

Stage 2

Independent

  • Picks mixed orders quickly and accurately
  • Handles chilled and frozen items correctly
  • Reports shortages and misplaced stock on the app

Stage 3

Senior or lead

  • Knows the store layout so well that substitutions are right
  • Coaches new pickers on routes and checks
  • Helps cycle counts and replenishment

Training path

First weeks

  1. 1

    Layout and bin walk

The shift lead walks the joiner through zones, bin codes, chiller and freezer points. The joiner finds twenty named items by bin code on request, and the shift lead checks the answers.

  2. 2

    Handheld scanning

The trainer teaches app login, pick tasks, scanning and short-pick reporting using dummy orders. Each dummy order is checked by the trainer for errors before a live order.

  3. 3

    Expiry and fragile handling

Teach first-expiry-first-out, date reading, handling of eggs, glass and cold items. The shift lead observes live picks and corrects them in the moment.

First year

  1. 1

    Speed with accuracy

Pair the picker with a high performer for batch and wave picks. The shift lead reviews pick errors weekly and trains on the commonest mistakes.

  2. 2

    Substitution rules

Teach when substitution is allowed, which brands are acceptable and how to record it. The lead reviews substitutions against customer complaints.

  3. 3

    Hygiene and safety

Cover hand washing, cold-room limits, safe lifting and slip hazards. The store manager checks practice during rounds and signs the sheet.

Towards senior

  1. 1

    Cycle count support

The picker joins inventory staff on counts, learning to spot wrong bin stock. The inventory lead reviews count matches.

  2. 2

    Coaching new pickers

The senior picker buddies a new joiner and gives written feedback. The shift lead checks the joiner's errors.

  3. 3

    Peak-hour planning

The senior picker suggests picking routes and bin placement for peak demand. The store manager tests the idea and reviews results.

Performance review

A short weekly chat with the shift lead using pick data, plus a monthly 1-to-1 and a written half-yearly review. Keep each conversation private and brief.

Evidence to bring

  • App pick accuracy report
  • Customer complaint log for missing or wrong items
  • Damaged goods slips
  • Shift attendance record
  • Training sign-off sheet

Questions to ask in the review

  1. Which items do you find hardest to pick?
  2. Where did you make errors this month and why?
  3. What slows you at peak hour?
  4. Which bins are often wrong in the layout?
  5. How do you decide on a substitution?
  6. Have you had any injuries or near misses?
  7. What would help you pick faster safely?

Pitfalls

  • Showing only the speed ranking and ignoring errors
  • Putting a picker on live orders after a short demo
  • Never telling pickers their error pattern
  • Changing bin layouts without informing the picking team

Questions about this role

No. Accuracy, expiry care and safe handling matter equally. A fast wrong pick costs a refund and a lost customer.
