Compensation and rewards strategy for Temples: salary, honorarium and offerings share

Temple pay is rarely a single figure. It is a mix of salary, honorarium, offerings share and gifts, and the mix itself becomes a source of friction.

Why compensation and rewards strategy matters in temples

A head priest may draw a salary, an honorarium for special rituals and a share of what devotees offer. The cook may have a lower salary but meals and lodging. A counter clerk has a salary and nothing else. Each person knows only their own bundle and guesses at the others, and guesses tend to be unkind.

Setting this out in writing does not mean paying everyone the same. It means each role has a named list of what is paid, why and by whom decided. The trustees then have a base to review, new hires can be offered a clear package, and an honorarium can be linked to defined services.

How to set it up

  1. 1. List every payment by role

For each person, write down every cash and non-cash item received in a year, including meals, lodging and gifts from the temple.

  2. 2. Separate fixed pay from variable pay

Group salary and regular allowances apart from honoraria and offerings share. Mark which depend on services done and which do not.

  3. 3. Tie honoraria to defined services

Name the rituals or events for which an honorarium is paid and the basis for the amount. Avoid unwritten custom as the only reason.

  4. 4. Compare roles of similar weight

Set cooks, clerks and attendants side by side and check that differences have a reason. This is where compensation benchmarking can help.

  5. 5. Present a clear package to trustees

One page per role showing the full package, what is proposed and why. The trustees decide, and the decision is recorded.

Check these first

Before changing anything, find out what is true today. These take an afternoon and use your own records.

  • Ask three staff what they think the others receive and compare with the true figures.
  • Find any payment with no written basis and note how long it has been paid.
  • Look at the gap between the highest and lowest paid and ask whether trustees can explain it in one sentence.
  • Check who approves a change in pay today and whether it is minuted.

Questions owners ask

That is a decision for trustees with professional advice on the rules. If it exists, state it as a separate named item with a written basis so it does not blur with salary.
