Performance management process for Bike Rentals: monthly conversations in a small shop
In a small bike shop the owner sees everything, so reviews seem unnecessary. Yet praise and correction often arrive in the middle of a rush, which makes them sharp, rare and easy to forget.

Staff in small shops learn their standing from the owner's mood. A good month passes without a word, a bad day brings a sharp comment. People cannot tell what is expected, and the best ones leave for a place that seems more settled.
A monthly ten-minute conversation changes this. The owner and each team member look at four things: what went well, what went wrong, what to change and what help is needed. A short note is kept. No heavy forms are needed, and the same page is used every month.
How to set it up
1. Choose a quiet slot
Pick a fixed time each month away from the rush, perhaps just before opening or after closing. Keep it to ten minutes per person.
2. Use four questions
What went well, what went wrong, what should change, what help do you need. Start with the person's own view and add yours.
3. Write three lines
A short dated note signed by both. Keep a folder per person. This forms a base if pay or role changes later. See HR documentation process.
4. Link recognition to facts
Praise concrete things: a clean handover, a fast repair, a happy customer review. Specific praise teaches the team what you value.
5. Deal with problems early
If a lapse repeats, say so clearly after the second time and write it down. Use the grievance and disciplinary process if it continues.
Check these first
Before changing anything, find out what is true today. These take an afternoon and use your own records.
- Ask each team member when they last heard what you thought of their work.
- Check if any notes exist from past conversations.
- See whether praise and correction are about the same few people.
- Ask a seasonal hand what he was told about expectations.

Questions owners ask
Ten minutes per person is light. If monthly feels heavy, begin with every two months and keep the same simple questions. The aim is a habit of honest talk.
The same way as others, with the same questions and notes. A separate rule for family quickly damages trust with the rest of the team.
Start with easy items, like what they enjoyed this month, and keep it private. Trust builds when the conversations produce real changes.
