Compensation benchmarking for Technical Textile Makers: process engineers, lab staff and skilled operators
Technical textile skills are scarce, and engineering firms nearby may offer more. Benchmarking shows where your process and lab pay stands.

Share your requirementsWhy compensation benchmarking matters in technical textile makers
A process engineer who understands coating and heat setting can be tempted by chemical or engineering firms. The lab technician who passes a roll is paid like a junior clerk. Operators who run multiple lines earn the same as those who run one. Pay was fixed at joining and nobody has looked at it against the wider market, so the unit learns about gaps from resignation letters.
Benchmarking compares each role with industrial employers nearby, not only with other textile units, because that is where your people can go. Use what candidates, leavers and local contacts tell you. Then set grades that reflect lines mastered, tests approved and responsibility for release, and align pay bands to these. Fix first the roles that would hurt most if they left.
How to set it up
1. Name the roles at risk
Process engineers, senior lab staff, multi-line operators and maintenance technicians. Rank by how badly an exit would hurt.
2. Widen the comparison
Look at nearby chemical, engineering and packaging units as well as textile ones. Note what they advertise and what candidates mention.
3. Gather honest information
Use offers made and lost, exit conversations, and informal contacts. Treat each figure as a clue and look for two sources.
4. Link grades to lines and tests
Set grade steps by lines mastered and tests approved, and tie pay bands to them. See compensation and rewards strategy.
5. Close the highest-risk gaps first
Adjust the roles that matter most, then fix inside-unit unfairness, such as a newer hire ahead of a senior with the same skill.
Check these first
Before changing anything, find out what is true today. These take an afternoon and use your own records.
- List offers you lost in the last year for engineering or lab roles.
- Compare lab technician pay to the value of the rolls they release.
- List pay for operators who run more than one line against those who run one.
- Read exit notes for the destination of leavers.

Questions owners ask
Their responsibility is high, so a gap above general operators is reasonable. Link it to training, accuracy and authority to hold.
Use job adverts, candidate talk and contacts in nearby industries. Aim for a range, and compare the role content, not just the title.
Offer growth, interesting work, recipe ownership and a clear path. Pay still needs to be fair, but people stay for more than pay if the rest is good.
