Recruitment process consulting for Product engineering companies: finding senior engineers for client builds
A product engineering firm cannot bill a client for a senior engineer it has not yet hired. The hiring route must be short, honest about the work and fair to people who already have offers elsewhere.

Most firms hire from referrals and a few portals, then run three or four rounds that differ by interviewer. One round asks about algorithms, another about past clients, and nobody compares notes. A good architect with two offers takes the one that answers first, and your slow decision is read as a lack of seriousness.
A better route starts with a clear role note: the product type, the team the person will join, what they will decide and what they will not. Next comes one task close to real work, reviewed by the lead, and a conversation about trade-offs they chose. Decisions are made within days, and rejected candidates hear why.
How to set it up
1. Write a role note per opening
One page on the product, the stack, the client type, the decisions the person owns and the growth path. Share it with candidates before the first call.
2. Design one work-like task
A task of an hour or two that mirrors a real problem, such as reviewing a small design or fixing a flawed service. Pay the same attention to how candidates explain as to what they code.
3. Limit rounds and name an owner
Three rounds at most, each with a stated purpose, and one person who owns the decision and the timeline. Keep notes in a common format.
4. Include a lead from the client team
Let the person who will work beside the hire meet them. This tests fit and stops late surprises about style or pace.
5. Close fast and give feedback
Aim for an answer within a few days of the last round. Tell those not chosen what was missing, so referrals and future applications stay open.
Check these first
Before changing anything, find out what is true today. These take an afternoon and use your own records.
- Count the days from first call to offer in the last five senior hires.
- List how many interview rounds each recent hire went through and who held them.
- Ask two recent joiners what nearly made them refuse your offer.
- Check whether every opening has a written role note a candidate can read.

Questions owners ask
Yes, but keep it close to real work and short. A senior engineer shows more in how they review, decide and explain than in a timed puzzle on an unfamiliar problem.
Do not compete on speed of rate alone. Offer clear work, a good team and quick decisions. Many seniors choose a firm that respects their time and lets them own design.
Referrals bring good people but narrow the pool and can create cliques. Use them alongside a clear process so every candidate, referred or not, is judged on the same task.
