Competency and talent management for Aquaculture companies: skills map for technicians and farm heads
Aquaculture runs on a handful of technical skills that few people hold. A competency map shows who has what, what is missing and how someone can grow into the next role.

Companies know their top technicians by name but rarely by skill. Who can run a nursery? Who can read disease signs? Who can manage a harvest team? When a site needs help, the managers ring around. When someone leaves, the company discovers what was lost.
A competency map lists skills for each level: attendant, feeder, technician, supervisor, site head. Against each skill, record who holds it at what level. The result shows gaps, shows people their route upward and gives training a clear target. It also gives you a fair basis for pay and promotion talks, since the skills are written down before the conversation begins.
How to set it up
1. List skills for each level
Water checks, feeding, disease signs, harvest planning, crew leadership and reporting. Keep descriptions short and observable.
2. Rate people with their managers
Use simple levels such as learning, working alone, teaching others. Ask for examples.
3. Find gaps and single points
Mark skills held by only one person or missing at a site.
4. Plan growth for chosen people
Agree a development step for each talented person, such as a rotation, a course or a larger role. Link to the training consulting service.
5. Update twice a year
Review ratings, celebrate progress and revisit the list as methods change.
Check these first
Before changing anything, find out what is true today. These take an afternoon and use your own records.
- Ask which skills only one person holds.
- Check whether attendants can describe the route to technician.
- List sites that lack a key skill.
- Review the last promotion and what it was based on.

Questions owners ask
A job description lists duties. A competency map lists the skills needed and the level each person has reached, which helps with training, promotion and covering gaps.
It can be. Explain that the aim is learning and planning, rate against skills not personality and give each person a chance to comment. Keep results private to managers and the person.
Compare vacancies against gaps in the map. Hire for the missing skill, or train someone internally if the gap is small. Share the skill list with candidates so expectations are clear.
