Compensation benchmarking for Hospital chains: the same grade, a fair range in every city

When two hospitals in one chain pay the same grade differently, staff notice, and the transfer list fills. A common ladder with local ranges lets you explain pay and keep the group together.

Why compensation benchmarking matters in hospital chains

Chains inherit pay. A hospital bought five years ago still follows its own scale, and a new unit is paid at whatever the market asked on opening day. Nurses and technicians talk across sites, and the older, lower-paid unit loses people to its sister hospital, or the sister hospital attracts transfers it cannot afford.

Benchmarking begins with a common set of grades. Each is then priced against what nearby hospitals pay in that city, giving a range per site. Differences between cities are then a matter of market, not of favour. The process also looks at specialists, whose terms often differ most, and sets how rotation between sites is paid.

How to set it up

  1. 1. Agree the grade ladder

List roles across sites and map them to common grades. Resolve doubtful cases, such as a senior technician at one unit and a supervisor at another.

  2. 2. Collect pay today

For each grade and site, list the range actually paid and years served. Note allowances separately so the data compares.

  3. 3. Gather market data per city

Ask recruiters, peers and recent hires what nearby hospitals pay for the same grades. Treat each city as its own market.

  4. 4. Set ranges and fix outliers

Place each grade in a range for each site. List those far below or above, and plan how to bring them in over time rather than overnight.

  5. 5. Write the rules for movement

State what happens to grade and pay when someone transfers or rotates. Share the logic with unit heads. The compensation and rewards strategy page covers the wider design.

Check these first

Before changing anything, find out what is true today. These take an afternoon and use your own records.

  • Pick one nursing grade and list its pay at every site.
  • Check whether the same title means the same duties across units.
  • Ask recent transfers what they were told about pay.
  • List groups where you lose people to a sister hospital.

Questions owners ask

Often yes, if the local market demands it. Set a range per city and publish the logic. The grade stays common, so people can compare their work across the group.
