Compensation benchmarking for Documentary Producers: day rates that hold

A documentary producer pays by the day, by the project and by the month, all at once. Benchmarking gives each role a rate you can defend and explain to a crew member.

Why compensation benchmarking matters in documentary producers

Rates in documentary work are often set by who asked first. A good recordist quotes one number to one producer and another to the next. A researcher is paid a flat fee that looks fair on a short film and unfair on a long one. Core staff watch freelancers earn more per day and wonder why.

Benchmarking is not about matching the highest figure. It is about knowing the range for each role, deciding where you want to sit, and being able to explain it. That helps in negotiation, in budgeting for funders and in keeping good people who might otherwise leave for a better offer.

How to set it up

  1. 1. List the roles and the way each is paid

Day rate, project fee or monthly salary, role by role. Mark which people are core and which are freelance.

  2. 2. Collect rates from two or three sources

Producer friends, crew you trust, recent offers and open job notices. Note the range for each role, not a single figure.

  3. 3. Choose your position

Decide whether you will pay at, above or below the middle for each role, and what you offer in return, such as steady work or credit.

  4. 4. Set travel and stay allowances

Agree what is paid for travel days, meals and stay on location, and put it on the rate card.

  5. 5. Review once a year

Refresh the range, compare with your film budgets and note where you lost a candidate on pay.

Check these first

Before changing anything, find out what is true today. These take an afternoon and use your own records.

  • Compare what you paid the same role on your last two films.
  • Ask three crew members what they were offered elsewhere.
  • Check the pay gap between core staff and freelancers in the same craft.
  • Find out how many offers you lost on rate alone this year.

Questions owners ask

Not necessarily, since the arrangements differ. But the gap should be explainable. Freelancers carry their own gaps between jobs, while core staff have steadier work and other benefits.
