Competency and talent management for Tablet Manufacturers: finding and growing your compression setters
A tablet plant depends on a few compression setters and a tooling technician. A competency map shows who can do what, where the single points of failure sit and who could be next.

Most owners can name their best setter but not the second. When that person is on leave, compression slows, changeovers take longer and weight or hardness checks drift. The same pattern holds in coating, where one operator knows the pan settings, and in tooling, where punches and dies are tracked in one person's head. Promotions follow tenure, not proven skill, so the wrong person is sometimes made shift officer.
A competency map lists tasks by area, such as setting a compression machine, changing tooling, running a coating pan or checking weight and hardness. Each person is marked as learner, able with help or able alone. The map shows gaps, drives training and feeds a short list of people with potential for setter, tooling or shift officer roles.
How to set it up
1. Pick the critical tasks in each room
List tasks such as compression set up, tooling change, coating run, weight check and line clearance. Keep to the ones where one error is costly.
2. Rate each person honestly
Use three levels: learning, able with help, able alone. Let the supervisor and a peer rate together, and show the person the result.
3. Mark single points of failure
Highlight tasks with only one person at the top level. Those are the first to build a second person for.
4. Choose people with potential
Look for those who ask why, keep clean records and help others. See competency and talent management for how we would structure this.
5. Review the map every quarter
Update it after training, new hires and leavers. Use it when you plan leave, shifts, cover and promotions.
Check these first
Before changing anything, find out what is true today. These take an afternoon and use your own records.
- List tasks that only one person can perform alone.
- Count setters who can run each compression machine type.
- Check who was promoted to shift officer and on what basis.
- Ask supervisors to name one person with potential in each room.

Questions owners ask
Pick operators with good records and curiosity, pair them with a setter and let them run set ups under watch. Sign off each machine separately.
Recognise the role, pay it fairly and write down the tooling knowledge so he is not the only keeper. A second person shadowing also eases his load.
Yes, if it stays simple and is used for leave cover and training. A matrix nobody updates is worse than none, so review it each quarter.
