Recruitment process consulting for Insurance companies: filling sales, underwriting and claims seats with the right people
An insurer hires hundreds of sales officers and a smaller number of underwriters and claims staff. Each group needs a different profile, channel and test, and a single advertisement for all of them fails.

Sales seats in an insurer are filled in volume, often to meet a branch expansion plan or replace steady exits. Hiring is rushed, the profile is vague and the joiner is told that anyone can succeed. Many leave inside six months. Underwriting and claims seats are the opposite: few in number, slow to fill, and costly when the wrong person decides.
A better process writes a profile for each family of roles, uses channels suited to each and tests the thing the job needs. For sales that is local networks, resilience and honest conversation. For underwriting, careful reading and judgement. For claims, patience and fairness. It also records source against months stayed.
How to set it up
1. Write a profile per role family
For sales officer, agency development manager, underwriter and claims executive, list the tasks, the customers met and the traits needed. Keep the must-haves short.
2. Match channel to role
Sales officers from local networks, colleges and other financial sellers. Underwriters from finance and technical streams. Claims staff from service backgrounds with a record of patient dealing.
3. Test the real work
Give sales candidates a mock customer talk, underwriters a case file to assess and claims candidates a difficult call to handle. A senior watches and marks against set points.
4. Describe the job honestly
Share the target pattern, how pay works across months, the territory and the support given. Candidates who know the real shape of the job leave less often.
5. Track source and stay
For each hire note the channel and whether the person is still there at three and six months. Spend effort where the stayers come from.
Check these first
Before changing anything, find out what is true today. These take an afternoon and use your own records.
- List sales officer hires last year by source and note who remains.
- Ask a senior underwriter whether the last hire could assess a case unaided.
- Read your sales advertisement for the target and pay pattern.
- Check how long underwriting and claims seats stayed vacant.

Questions owners ask
A mix. Experienced hires bring networks and habits, freshers are trainable and cost less. Plan how each group is supported in the first quarter, because the weak start is where most leave.
Be honest about targets, give a manager-led first month, set a realistic first target and check in often. Most early leavers say the job was not what they were told.
Patience, fairness and clear writing. A role play with a distressed caller, and a short case to decide with reasons, show far more than a general interview.
