Learning and development for Machine Tool Builders: passing on scraping, alignment and control skill

A machine tool builder sells accuracy. That accuracy lives in a few heads and hands, so training has to move it from senior fitters and control engineers to the next group on purpose.

Why learning and development matters in machine tool builders

Without a plan, learning happens by standing near the senior fitter. The scraper who can feel flatness on a bed or slide has no time to teach, because the machine on the bench has a delivery date. The apprentice carries tools and watches. Three years in, he can fit a simple slide but still cannot read a bluing pattern on his own. When the senior fitter retires or is poached, nobody can say what the shop has lost until an accuracy check fails.

Good looks like a written list of what each grade must do alone: bluing a guideway to a stated contact, aligning a spindle, tuning a drive. Each senior fitter has a named apprentice and a fixed hour a week for teaching, planned into the job card. Control engineers write up their fault fixes so the next person does not start from zero. Progress is signed off on a real machine, not in a classroom.

How to set it up

  1. 1. List the skills that make a machine accurate

Sit with the senior scraper, the grinding lead and the control engineer. Write each skill as a task: scrape a bed to contact, grind a guideway, tune a servo, align a spindle. Keep it to one page.

  2. 2. Grade each fitter against that list

Mark every fitter and operator as watching, doing with help, or doing alone. Gaps show where one senior is the only person who can do a task. Those tasks are your first training targets.

  3. 3. Pair each senior with an apprentice and protect the hours

Give each senior fitter one named apprentice and a fixed weekly slot on the job card. Without protected time the pairing lasts a month. See learning and development for how we set this up.

  4. 4. Sign off on the machine, not on attendance

A skill counts when the apprentice has done it on a real bed, slide or spindle and the accuracy inspector has read the result. Keep a one-line record per person and date.

  5. 5. Capture control and commissioning fixes

Ask control engineers and service staff to write a short note after each hard fault or site visit. File the notes by controller and drive type so the next engineer starts from them.

Check these first

Before changing anything, find out what is true today. These take an afternoon and use your own records.

  • Count the tasks on your accuracy list that only one person can do alone.
  • List each senior fitter and write down who is learning from him or her, with the date they started.
  • Read the last three accuracy rework cards and note who fixed each and how long it took.
  • Ask two control engineers where their fault knowledge is written down, if anywhere.

Questions owners ask

There is no fixed number, and we would not invent one. We would look at your own history: how long your best fitters took, then set stages with a sign-off at each. Expect the early stages to be quick and the touch for fine accuracy to be slow.
