Compensation and rewards strategy for CrossFit studios: paying coaches fairly for early, late and small classes

Coaches compare earnings quickly. A pay sheet that treats early starts, small classes and extra duties openly saves arguments and keeps the best coaches.

Why compensation and rewards strategy matters in CrossFit studios

In a small box, pay grows by conversation. A coach asks for a raise and gets one, another quietly takes less for a similar slot. Coaches who take a 5.30 am class with five members earn less than those who take a 6 pm class with fifteen, though both show up on time and carry the same responsibility. The unevenness is rarely discussed until someone leaves.

A short, written pay structure helps. Set a rate per class by type, add an allowance for early or late starts, and decide how programming, onboarding classes and event days are paid. Offer recognition beyond money, such as a title or paid learning. Review once a year with a sheet that coaches can read.

How to set it up

  1. 1. Write down who is paid what today

List coaches, class types and rates, plus any extras. Note the differences that have no clear reason.

  2. 2. Set rates by class type

Foundations, general and specialised sessions each get a rate. Add a modest allowance for early and late slots.

  3. 3. Decide how extra duties are paid

Programming, events, assisting and cover shifts each get a stated amount or time credit.

  4. 4. Share a simple monthly statement

Classes taught, rates and extras on one page, so coaches can check totals.

  5. 5. Add non-pay recognition

Titles, paid courses and chances to lead a clinic help coaches stay when pay cannot rise.

Check these first

Before changing anything, find out what is true today. These take an afternoon and use your own records.

  • Ask two coaches how they believe their pay is worked out.
  • Compare earnings of coaches on early and evening slots.
  • List extra duties that are done but unpaid.
  • Check how long ago pay was last reviewed.

Questions owners ask

Not necessarily. Rates can reflect experience and class type. What matters is that the logic is written and applied to everyone in the same way.
