Learning and development for Spice Manufacturers: passing the blend master's nose to others
In a spice unit the blend master holds recipes and the sense of taste and smell. Learning plans spread that skill before it walks out of the door.

Recipes live in the blend master's memory, and so does the sense of when a batch is right. New blending hands are told to weigh as shown and not to ask. Sorters learn what counts as foreign matter by trial. Grinder operators are not told why heat matters, so they run the pulveriser hard when orders are heavy. When the blend master is ill or leaves, the unit scrambles.
Good learning writes the recipes down, with tolerance notes and a reference sample for each blend. Blend hands taste and smell the reference with the master and learn to say what is off. Grinder operators learn the link between speed, heat and aroma. Sorters are shown pictures of stones and foreign matter. The master is given time and a title for teaching.
How to set it up
1. Write each recipe and keep a reference sample
For every blend note the ratios, grind size, sequence and a sealed reference sample. The sample teaches what words cannot.
2. Run short tasting sessions with the master
Once a week the blend master and two hands check a batch against the sample. They say what is different. Over months the hands learn to judge.
3. Teach grinders why heat matters
Show a batch ground hot and a batch ground cool, and let the operator smell both. A person who understands the reason holds the speed better than one who follows a rule.
4. Give sorters a picture guide
A laminated sheet of stones, stems, insects and other foreign matter, with what counts as reject. New sorters use it for the first weeks. Our learning and development support helps build the guide.
5. Name a successor for each recipe
For each recipe, an assistant who has made it at least several times with the master watching. Record who can run each blend alone.
Check these first
Before changing anything, find out what is true today. These take an afternoon and use your own records.
- How many recipes exist only in the blend master's head
- Who besides the master can pass a batch on smell and taste
- Whether new sorters have a picture guide
- Which grinder operators know the effect of heat on aroma

Questions owners ask
Not fully, but you can write tolerances and keep sealed reference samples. The sample plus the written recipe teaches far more than either alone.
Ask why. The fear is usually of being replaced. Give the master a clear senior title, recognition and pay for teaching, and make the successor a helper, not a threat.
Short, repeated sessions at the line with a sample of a good pouch, a check for sealing and weight, and a named buddy for the first days. Long classes are wasted on people who may leave soon.
