Performance management and incentive design for NBFCs: incentives that are stable, explainable and fair across functions
Sales, credit and collections staff in a lender are each measured differently. A stable scheme with clear rules helps them plan their income and keeps focus on quality as well as volume.

Lenders change incentives often, to push a new product or fix a problem. Each change comes with new sums and exceptions. Sales staff cannot predict their earnings, credit staff worry that approvals are being rushed, and collections executives wonder why recovered amounts are measured the way they are. Trust in the scheme falls and so does focus on quality.
A better design starts with a steady core for each function. Sales earns on volume and the quality of what is booked. Credit is judged on decisions and later performance of its files, not on approval counts. Collections is measured on recovery and conduct. Product add-ons sit on top, with notice and a time limit. Every scheme comes with a worked example that a staff member can calculate on a single page.
How to set it up
1. List what each function should deliver
For sales, credit, documentation and collections, choose three or four results that matter, including quality and conduct.
2. Build a stable core and a movable add-on
Keep the core for a year. Use add-ons for product pushes, with notice period and end date.
3. Write a worked example for each role
One page showing how a month's results turn into pay. If staff cannot work it out, simplify it.
4. Keep sales and credit measures balanced
Check that the sales target does not reward weak files and that credit is not rewarded only for refusals. The performance management and incentive design work covers this.
5. Review the scheme every half year
Look at who earns what, where quality has slipped and where staff are confused, and change with notice.
Check these first
Before changing anything, find out what is true today. These take an afternoon and use your own records.
- Ask five sales executives to calculate their pay from last month's numbers.
- Check whether credit is measured on later performance of approved files.
- See how often schemes changed in the last year and what notice was given.
- Read how collections conduct is treated in the incentive.

Questions owners ask
Recovery matters, but conduct and complaint trends should count too. A scheme that rewards only the amount can lead to pressure on customers and later trouble for the lender.
Include quality in the sales measure, such as early payment behaviour of the files booked. Share the data with both sales and credit so the discussion is on facts.
Keep the core steady for at least a year, and announce add-ons with notice and an end date. Predictability is part of what staff value.
