Employee retention and attrition management for Permanent recruitment agencies: keeping billers and trainees past the first year
Recruiters leave after hard quarters, missed incentives or client-side offers. An agency can keep more of them by finding out when exits happen and fixing the most common cause first.

Recruitment is a high-turnover business. Trainees leave in the first few months when targets feel unfair. Mid-level billers leave when they see a senior taking credit or when a client company offers an in-house role. Senior billers leave to start their own desks, taking clients with them.
The agency cannot stop all exits, but it can change the pattern. List leavers for the last two years, with the length of stay, desk and reason. Look for clusters, such as a desk with a stern lead or a quarter when targets were raised. Talk to current staff about what they would change. Then pick two or three actions and track whether exits fall in the next two quarters.
How to set it up
1. List leavers by desk and tenure
Include role, months served, manager and stated reason. Add your own view of the real reason.
2. Mark the exit points
Note whether people leave at three months, after a bad quarter or after a promotion round. Each point suggests a different fix.
3. Hold stay conversations
Ask current recruiters what would make them leave and what would keep them. Do it one to one, not in a group.
4. Fix the top one or two causes
For example a clearer route up, credit rules, a better first month or a changed manager. Keep the list short so you finish what you start.
5. Track exits each quarter
Share the figures with desk leads, and review actions. Link this to your retention and attrition plan.
Check these first
Before changing anything, find out what is true today. These take an afternoon and use your own records.
- Count leavers by desk over the last year and note any desk with a pattern.
- Ask three recruiters what would make them leave in the next year.
- Check whether top billers have a path to desk lead or equity-style reward.
- See how many exits followed a credit dispute.

Questions owners ask
You cannot always stop it, but you can make staying attractive with a route to leadership, fair credit and a say in the firm. Keep notice and handover terms written and agreed.
Common reasons are unclear targets, little guidance and early rejection on calls. A structured start, gentle targets and a mentor reduce this.
Pay matters, but it is rarely the only reason. Credit rules, hard targets, managers and growth are cited as often. Understand the reasons before spending money.
