Performance management and incentive design for Sales Call Centres: targets and coaching that build good sellers
In a sales centre the target is the product. If it is unfair, or rewards the wrong behaviour, agents will respond in the way the numbers invite.

Share your requirementsWhy performance management and incentive design matters in sales call centres
Many centres set one number per agent and add a bonus when it is crossed. The number does not change when list quality changes or a new product launches. Agents read the target as a mood of management. Those who miss lose heart, and those who beat it are tempted to bend the pitch.
A better design gives each agent a target that reflects the list and the product, pairs the sale count with a quality or retention measure, and runs weekly coaching on actual calls. Incentive rules are written, tested on past months and shared before the cycle. Poor performers get a clear improvement plan; strong ones are asked what is working.
How to set it up
1. Set targets from the list
Look at what a typical agent closes on a normal list. Adjust targets when the list, product or season changes and record why.
2. Add a quality of sale measure
Track cancellations, complaints or repeat contacts per agent, and make a minimum level a condition of full incentive.
3. Coach weekly on live calls
Each agent hears one call with the team leader weekly, agrees one change and checks it the next week.
4. Run a clear improvement plan
For a weak month, give a written plan of four weeks with support and a fair review. Explain the next step if it does not improve.
5. Share what top sellers do
Once a month, a top closer explains one habit, with a recording where possible, so others can copy it.
Check these first
Before changing anything, find out what is true today. These take an afternoon and use your own records.
- Compare the last three targets with the actual lists given.
- Ask five agents to explain how their incentive was calculated.
- Find the agent with the most sales and check their cancellations.
- Count how many coaching sessions each team leader held last month.

Questions owners ask
Monthly at least, and whenever the list or product changes. Fixed annual targets rarely suit a business where lists and offers move week to week.
Use cancellations, customer complaints or repeat calls linked to the agent, over an agreed period. Choose what you can measure reliably and show agents the numbers.
Some centres do, and it can motivate top sellers, but it can also hurt those starting out. A balance is to show rankings by tenure group and to keep individual coaching private.
